The art of moderation

Earlier this year, Spinnaker Chairman Phil Parry was asked to moderate the AGM for P&I firm The Swedish Club – a role which Phil enjoys even though it isn’t part of his ‘day job’.

He spoke to The Swedish Club’s Triton magazine about the important role that a moderator plays at AGMs and Conferences alike.

What kind of person makes a good moderator?

“Someone who finds other people interesting, who is a listener, who doesn’t take themselves too seriously, and who can divert or interrupt a rambler!” says Phil.

The role of the moderator

We’ve all experienced boredom in a conference room, he says. The moderator’s job is to help get the audience sitting up, engaged and interested, and keep things lively, flowing and entertaining. And, while sometimes it can be challenging, the moderator should at least bring out the best in people!

“My job is to make the panellists the best version of themselves – and ensure that the audience is willing to extend generosity to the panellists. I look to make connections between people and ideas.”

A natural move

Phil has been working in the maritime industry since he left law school 30 years ago. Although he has gained quite a reputation in the industry as a moderator, he says it was never a strategic decision to take on the role. “However, I do enjoy people – particularly interesting people. Moderating sharpens the mind and I find I am much more able when under that pressure.”

Strong personalities

He has come up against strong personalities and those who take up more than their fair share of the discussion. How does he ensure everybody has their say?

“By paying attention. ‘That’s a really interesting point – what do you think, Mrs X?’ is one way to stop a time-hogger.”

Sometimes he has to navigate the balance between allowing people free speech but at the same time not letting them step out of line.

“A moderator must have the courage to intervene and disagree, or to pull in others for their opinions. Sometimes it helps to point out the potential consequences of their actions for others.”

Creating the panel

The best panels are made up of people who enjoy being on stage and have something interesting to say, says Phil. For the moderator, it’s a question of getting the audience relaxed enough to put up their hands and get involved. But then again, in Phil’s world of moderating, audience participation isn’t always voluntary.

“Once I was moderating a conference where it became clear that a speaker was about to give an almost identical speech to that of a previous speaker. I roped in the second speaker and together we asked the audience a few questions to work out who were the most interesting people in the audience.  We then dragged them up on stage to make an impromptu panel including the second speaker. Thankfully it worked extremely well!”

Personal input

He says having his own opinion or detailed knowledge of a topic being discussed can be helpful. “It enables scene-setting and incisive questioning. It also helps sometimes to be able to interpret jargon for the audience’s benefit.”

Phil is proud of the fact that he once managed to concentrate enough to summarise an entire two-day conference at the IMO in under ten minutes and make it humorous. “I fancied myself as a standup comedian for about another ten minutes – until I realised that I’m not that funny!”

London International Shipping Week 2023

London International Shipping Week (LISW) will be starting on Monday 11th September and the organisers tells us that there has been a surge in registrations for the conference, coinciding with the post-summer holiday return to work and the realisation that this must-attend event is now tantalisingly close.

The Cost-of-Living Crisis in Singapore

The definition of a ‘cost-of-living crisis’ is when the cost of everyday essentials such as energy and food are rising much faster than the average income.

High inflation and low wage growth are the main reasons for the current cost-of-living crisis. Inflation is rising faster than wages and people have less money to spend on the things they need. Added to this, interest rates have risen, resulting in monthly mortgage and rental payments rising dramatically.  

As maritime HR and recruitment specialists, we are acutely aware of the current crisis in not only the UK, but across the globe.  In Singapore, one of the largest shipping hubs in the world, and the location of many of our key clients, we are hearing that the cost of everyday essentials is rising dramatically, and salaries are not keeping up with these increases.

Back in 2005, Spinnaker established the Maritime HR Association – a members ‘club’ for global shipowners, shipmanagers, oil majors, commodity groups and shipbrokers.

The purpose of the Association is to provide reliable compensation data, which assists members with their salary reviews and maritime recruitment processes. The Association also serves as a forum for the sharing of ideas and experiences in regard to HR policies and best practices in the maritime sector.

Earlier this year, we were asked by our member companies to conduct an ‘Information Exchange’ on the cost-of-living crisis in Singapore.  The Members were keen to know what other organisations in the sector were doing to address the crisis, as the situation was unprecedented for many.

The results were shocking, but perhaps not surprising, as a whopping 89% of responding member companies had received concerns from employees on the increase in the cost-of-living in Singapore mainly due to rising prices of rent, food, schooling and transport.

Nearly half of the companies (44%) who responded had taken some steps to address the impact of the cost-of-living crisis. Solutions implemented to assist employees included increasing salary review budgets, providing a one-off bonus or offering financial well-being assistance.

With regards to employee benefits, member companies were more likely to increase allowances for housing than they were for car or other transportation.

Members of the Maritime HR Association who participated in this Information Exchange also benefited from a detailed report of what other maritime companies are doing in Singapore which resulted in them feeling more informed to make decisions about how to assist employees in the region.

Economists say that although inflation will start to fall, it will be at a slower rate than expected. As a result, it will take time for employees to feel the benefit, and the cost-of-living crisis won’t fully be eased until wages catch up.

Has the balance of power shifted from the candidate to the employer in the current jobs market?

We recently read an article in HR Magazine suggesting that the recruitment market is no longer candidate-driven based upon a decrease in job postings and an increase in applications on recruitment website Reed. That really jumped out at us because that certainly doesn’t seem to be the case in the global shipping industry where clients – even strong brands – are still experiencing a limited supply of available appropriately-skilled talent. True, there are usually plenty of applications, but employers are regularly surprised by how tight the supply of good people is. Our job as recruiters has never been more valuable – we find the unicorns and sell them the opportunity.

There is a hangover from Covid. Candidates’ expectations still seem high, if not unrealistic in many cases, with regard to salary levels and the extent of their hybrid working demands. While there are murmurings from employers about increase office-time, the balance of power has not yet shifted back.

We are still seeing a significant premium attached to new hires in the market compared to incumbents. Quite simply, “if you want them, you’ve got to pay for them”. This feels unsustainable to us and stores up resentment with existing staff.

The aspirations and expectations of younger employees is a constant topic of conversation with employers at the moment. Actually, it’s the subject of quite of lot of moaning and exasperation. More than ever before, it seems that people in their late twenties are demanding senior titles and large pay rises along with flexible working arrangements.

Good people do exist and some of them are ready to move for the right career progression reasons rather than just the money. But, the key is to think really hard in advance about the problems your vacancy is looking to solve and to properly identify the prerequisites you can’t do without in your new hire. Then, listen to the recruitment experts’ advice and when a unicorn floats by, lasso them before someone else does.

Long-Term Incentive Plans for Maritime Executives

Designing long-term incentive plans for senior executives in the shipping industry is not always straightforward. Of the 40,000 shipping employees whose data makes up the annual Maritime HR Association salary survey conducted by Spinnaker, 3% receive some form of LTIP.

For the limited number of publicly listed organisations, there is a full range of share schemes and share option schemes available. The most common schemes involve reward packages comprising a mixture of salary, variable pay (bonuses) and a three-year share option scheme vesting one-third each year after their award. One listed shipowner we know well has generally worked on the basis of one-third salary, one-third cash bonus and one-third shares or share options.

Over time, such schemes can grow in value to form a valuable set of golden handcuffs, making people think hard and sometimes twice before they take the decision to leave. Sometimes the new employer will buy out these schemes in full (or paid out over a vesting period of their own), and sometimes they work, leaving the executive with a decision to make – leave and sacrifice them, or stay and keep them.

The situation is less easy in privately held companies, especially those which are family-owned, and where there is no willingness to share ownership with others.

For some companies, the solution is straightforward, and that is to be among the best bonus payers in the marketplace. A few of our clients are such outliers when it comes to bonus payments to their executives that they simply do not have to trouble themselves with long-term incentive plans. For them, the long-term element is the consistency of payout.

Not all companies are in such a fortunate position and for them, this sounds like writing a blank cheque. The phantom or shadow share scheme can be a useful alternative for these employers. Such schemes mirror real share schemes, without actually issuing shares and divesting ownership.

For a creative mind, there are lots of options. Some of these include a notional issue of shares on a given date with the executive benefiting from the increase in value of those shares over time.  These phantom shares may or may not attract a virtual dividend in the form of a cash bonus or the issue of further shares.  Without going into great detail here, the choice is between awarding phantom shares with full capital value, increase in value only, both and the addition of virtual dividends.

2023 Seafarer Wage Reports Released!

For 18 years Spinnaker have been providing remuneration benchmarking reports for the maritime industry enabling HR and Crewing teams access to comprehensive reports for their annual pay reviews.

It all began with shore-based jobs when the ‘Tanker HR Forum’ was launched in 2005 with 8 founding companies. This membership is now known as the Maritime HR Association which boasts an impressive 102 members and provides salary and bonus data for roles including Technical Superintendents, Operators and Charterers.
